How to review Discord moderator applications without hiring on vibes

A review process for Discord staff: read scenarios first, check account age, score consistently, and use trial roles instead of instant admin.

The expensive mistake is approving the person who writes well and rejecting the person who would actually mute a raid. Review is a process, not a vibe in staff chat at 1am.

Read in a fixed order

Gates first: Discord account age, in-server, not already banned from applying.
Scenarios second. Judgement shows up here. Motivation essays flatter you.
Integrity third. If they will not recuse a friend, stop.
Hours fourth. Overpromising is a common fail; so is “nights only” on a daytime community.
Writing last. Clarity matters. Vocabulary does not.

Use the same scorecard every time

Same axes for every reviewer.

If three admins review, they need the same axes: judgement, integrity, hours, writing, server knowledge. A 1–5 with a short note beats “seems cool.” When you disagree, the note is what you argue about — not who spoke first in Discord.

A short, specific answer beats a long generic one. “Timeout, log, escalate if it repeats” is better than a page on the importance of kindness.

Look outside the form

Search the servers they name. Silent removals are common; people omit the ugly ones.
Check whether they are actually in your member list before you interview.
If they give a reference tag, message it. A reference beats a long essay.
Skim their public messages in your server. You are hiring someone members already know, for better or worse.

Do not review alone on admin roles

One person can accept a helper. Admin should need more than one yes. Require a minimum number of approvals, leave notes the others can see, and keep applicant-facing comments separate from staff-only ones. That is how you avoid the owner’s friend getting Ban Members because nobody wanted to say no in public.

Interview only the people who already passed the form

Voice or ticket interviews are for the shortlist. Ask them to walk a live scenario, not to repeat the form. Watch whether they slow down when they do not know — that is the instinct you want at 3am.

Approve into a trial role with an expiry, not straight to the full staff hierarchy. If they disappear after the first raid, you have not handed them the keys.
